You can’t just flip a switch for delegation and empowerment. It’s more like turning a dial — a spectrum you fine-tune according to each person’s ability and willingness to take on responsibility.
On one end of the spectrum, you have someone who is just starting out — a newbie. Throwing them into the deep end with full delegation and empowerment can be like setting them up for failure. Without the proper support, they will feel overwhelmed, lost and ultimately, abandoned. They might quit before they even get a chance to learn how to swim. For them, delegation starts with more guidance and structure, ensuring they have the right resources and a safety net to develop their abilities.
Somewhere in the middle, you might have someone with experience, but not yet an expert. To them, you might say, “Go get ’em, tiger. I’m empowering you! But remember, I’m holding you accountable for the results.” This kind of empowerment is nuanced. Some people will thrive on the tough love, rising to the challenge and feeling motivated by the trust you’re placing in them. Others might feel dumped on, perceiving the challenge as a lack of support rather than an opportunity to prove themselves. Finding the right balance between support and autonomy is key here.
And then there are the highly competent individuals. For them, empowerment isn’t just about assigning them a responsibility — it’s about genuinely demonstrating your trust in their abilities. It’s a full and direct request for them to take over the responsibility, a real contract of mutual respect. When you empower them genuinely, they become rock stars. But if empowerment feels hollow or forced, even the best can become disillusioned — a sulking diva rather than the high-performing leader you need.
Delegation and empowerment are intricate business. They aren’t simply about allocating responsibilities or assigning roles; they’re about understanding each individual, recognizing where they are on the spectrum, and dialing in the right level of support.
Grow each person with the appropriate mix of guidance and autonomy — this is the essence of delegation and empowerment.
